Abstract

This study examines the role of work motivation and leadership in shaping a productive and religious academic work culture among lecturers at IAI Al-Urwatul Wustqo Jombang. Using a qualitative descriptive approach, data were collected through interviews, observations, and documentation involving lecturers and institutional leaders. The findings indicate that lecturers’ work motivation, both intrinsic and extrinsic, significantly influences their commitment to academic responsibilities. Leadership that emphasizes exemplary behavior, participatory decision-making, and Islamic values strengthens lecturers’ work discipline and religious ethos. The synergy between strong work motivation and value-based leadership contributes to the formation of an academic culture that is productive, responsible, and spiritually grounded. This study implies that Islamic higher education institutions need to integrate motivational strategies and religious leadership to enhance academic quality sustainably.
